Abstract:In a more dynamic and complex context, continuous change has attracted more and more attention. This research uses case study method, taking a typical state-owned organization''s 20-year process of realizing the separation and transformation of government and enterprise as the analysis object, trying to explore the source and process of continuous change. Based on the theory of organizational field and institutional logic, It is found that small society logic and market logic are the two most prominent institutional logics in the process of enterprise transformation. The specific relationship between the evolution of institutional logic and the process of continuous change is as follows: (1) under the influence of external environment, the rapid promotion of market logic within the organization leads to the conflict between the two institutional logics, which stimulate the organization to enter the "frezee" state from the changing state, and conduct the instantaneous review of the current; (2) The retrospect of the small society logic within the organization makes the conflict between the system logic weaken gradually, and the compatibility gradually increases, which makes the organization turn to the "unfreezing" state; (3) the multiple system logic compatibility and the transformation of the conflict provide the situational power for the sustainable change of the organization. The research has made a beneficial exploration on the dynamic mechanism of sustainable change, enriched the theoretical research of organizational change, and provided enlightenment for a large number of enterprises to realize sustainable change and innovation practice in the current context.
